bad employer transferring visa

So my employer doesnt want to let me go. Im afraid that he will refuse to give me a reference and a letter of release (or what ever you call it). how can I get around this, im already unhappy with the contracted 3 months notice that i know he will hold me to. What should i say to any potential new employer about this. Im currently at a learning centre and applying at new learning centres (Please dont criticise my punctuation, my keyboard is broken lol)
